A realidade pós-pandemia de COVID-19 acelerou a adoção de modelos de trabalho híbrido em muitas organizações. Nesse novo contexto, torna-se um desafio estratégico entender como garantir o engajamento e a motivação das equipes dispersas entre o trabalho presencial e remoto. O objetivo principal desse estudo empírico, que dá continuidade às pesquisas anteriores a pandemia sobre mudanças no ambiente de trabalho, foi identificar os fatores-chave que influenciam o engajamento no trabalho do novo modelo híbrido dos colaboradores de uma instituição brasileira. Foi proposto e testado quantitativamente numa amostra de 201 colaboradores, um modelo conceitual com 13 construtos baseados na literatura e com base na análise temática de entrevistas com 10 gerentes executivos da Fundação Getulio Vargas. Os resultados demonstraram que o acesso à informação, a identificação organizacional, a satisfação no ambiente de trabalho e a flexibilidade entre a vida pessoal e profissional, são os fatores mais importantes para estimular o engajamento no trabalho nesse novo contexto. Além disso, a comparação entre subgrupos da amostra revelou diferenças importantes nos mecanismos motivacionais. Em termos de contribuições acadêmicas, o estudo apresenta avanços no entendimento dos mecanismos multinível do engajamento considerando as especificidades do contexto brasileiro de adoção do trabalho remoto/híbrido. The post-COVID-19 pandemic reality has accelerated the adoption of hybrid work models in many organizations. In this new context, understanding how to ensure engagement and motivation of teams dispersed between on-site and remote work becomes a strategic challenge. The main objective of this empirical study, which builds on pre-pandemic research on changes in the work environment, was to identify the key factors that influence work engagement in the new hybrid model among employees at a Brazilian institution. A conceptual model with 13 constructs based on the literature and thematic analysis of interviews with 10 executive managers at Getulio Vargas Foundation was proposed and quantitatively tested on a sample of 201 employees. The results showed that access to information, organizational identification, satisfaction with the work environment, and flexibility in working relations are the most important factors to stimulate work engagement in this new context. Moreover, comparing subgroups of the sample revealed important differences in motivational mechanisms. In terms of academic contributions, the study presents advances in understanding the multilevel mechanisms of engagement considering the specificities of the Brazilian context of remote/hybrid work adoption.
